POSTER TITLE: Improving the Academic Climate of an R1 STEM Department

THEME: Diversity, inclusion, and equity

Abstract: Ongoing efforts to improve diversity in STEM primarily manifest as attempts to recruit more women and individuals from minoritized groups. Yet, these efforts have fallen short of their intended outcomes over the past decade. In order to improve representation across all levels of academia, it is critical to address the specific issues that hinder diverse individuals from advancing in STEM. For example, publication record and citation count are the primary metrics considered in hiring and tenure decisions, even though the culture of publishing is known to be riddled with bias against women and racial/ethnic minorities. Here, we present data regarding the publishing social norms at an R01 Chemistry Department. Results indicate that sense of belonging among graduate students and postdocs is heavily influenced by the frequency with which they submit manuscripts for publication. Importantly, we find a large disconnect between how faculty measure the success of their trainees and the expectations that trainees have of how their own success should be measured. This perception gap widens based on trainee identity and subfield of study. Together, these results highlight the importance of standardizing the metrics that faculty advisors to gauge trainee success and best practices to communicate those expectations to them. Moreover, this work suggests that publication culture may be acting as a deterrent for women and racial/ethnic minorities in particular fields, and provides motivation for developing standards that rely less on publishing and more on finding equitable ways to support and advance researchers from all backgrounds and identities.
